How leaders see themselves is not always how others experience them

A leader may have positive intentions and still create an impact that differs from what they intended.

They may believe they are being direct, while others experience them as overly harsh or unapproachable.

They may think they are giving employees freedom, while employees feel they lack sufficient clarity, direction and support.

They may see themselves as demanding leaders focused on excellence, while their teams experience them as people who notice only mistakes.

They may believe they solve problems quickly, while employees feel their opinions have not been heard.

Gallup research revealed a significant gap between managers’ perceptions and employees’ experiences. While 51% of managers reported providing feedback every week, only 21% of employees said they received weekly feedback. Similarly, 59% of managers believed they effectively recognised their teams’ hard work and contributions, while only 35% of employees shared that view.

These findings highlight one of the most important leadership blind spots:

Behaviour that a leader considers clear, supportive and frequent enough may not be experienced in the same way by the people they lead.

Developing a leadership brand therefore requires leaders to consider three perspectives:

Gallup reports that managers account for 70% of the variance in employee engagement between teams.

When expectations are communicated clearly and feedback supports development, team members gain a stronger understanding of their responsibilities and direction for growth.

On the other hand, when leaders are experienced as unpredictable, unavailable or focused on finding someone to blame, people may develop protective behaviours such as:

  • remaining silent;
  • concealing problems;
  • delaying decisions;
  • avoiding responsibility;
  • shifting blame;
  • becoming overly dependent on the leader.

Developing a leadership brand is therefore not an exercise in self-promotion.
